Abstract

Research on teachers’ job satisfaction has a significant meaning in improving the academic achievements and performance of teachers. In higher education sector, teachers’ job satisfaction is worth to study, higher education sector has an especial contribution because the feature of private college is like enterprise, not only an education institution.
 
Job satisfaction is a classical and long-term topic in Management field, across types of enterprises and institutions around the world, there are various definitions and influencing factors of job satisfaction, this research mainly talks about teacher's job satisfaction in Zhuhai, Guangdong in China. After 2000, in Zhuhai established several private college which has good education quality. Economic development in Guangdong province in China is rapid, Zhuhai is the first tier city of special economic zones setting in opening and reform of China since 1978, Zhuhai has become a well-known "livable city" by virtue of its superior geographical conditions and economic development level. In order to develop education, Zhuhai has vigorously introduced universities, provided land free of charge, and built campuses with high standards, attracting many well-known universities to settle down, thus Zhuahai has a significant research meaningfulness.
 
This research conducts both quantitative and qualitative method, applying survey and thematic analysis. This research aims to find the degree of job satisfaction of teachers who work in private colleges in Zhuhai, Guangdong in China.


 
 
 


Research Objective

To examine the job satisfaction of teachers in private higher education institutions in Zhuhai, Guangdong, China, and identify the key factors influencing it.


Methodology

Mixed methods approach combining quantitative surveys (using a 43-question survey based on Lester's established survey) and qualitative thematic analysis of online forum discussions. The study involved 209 teachers from six private colleges and universities in Zhuhai.

Discussion

The findings align with existing literature on job satisfaction, emphasizing the importance of workplace support, competitive compensation, and professional development. Challenges identified include lack of management support, inadequate compensation, cultural/language barriers, unclear career advancement, and poor work-life balance. Addressing these issues is crucial for improving teacher satisfaction, retention, and institutional performance.


Key Findings

Quantitative analysis revealed high reliability and internal consistency of the questionnaire. Exploratory Factor Analysis extracted nine meaningful factors explaining 68.931% of the total variance. Qualitative thematic analysis of positive feedback identified themes such as team support, advanced techniques, good working conditions, complete training, performance/growth, high salary, graduate student mentorship, opportunities, good welfare, and work-life balance. Negative feedback highlighted issues with team support, compensation, working conditions (cultural/language barriers), training systems, performance/growth pressures, salary, graduate student supervision, and work-life balance.


Conclusion

Teacher job satisfaction in Zhuhai's private higher education sector is influenced by a complex interplay of factors, including management practices, compensation, work environment, and professional development opportunities. Addressing identified challenges is essential for creating a more supportive and productive academic environment.
