Abstract

The domains of business and economics are paying increasing attention to transformational leadership, work motivation, and procedural justice because of their benefits to company, which include improved performance, job satisfaction, organizational commitment, and productivity. The present study examined the direct and indirect effects of transformational leadership on job motivation. Using procedural justice as a mediating tool, the indirect impact of transformational leadership on job motivation was examined. 42 individuals took part in the University of Peshawar’s data gathering procedure. The findings demonstrate that transformational leadership enhances work motivation and that it plays a major mediating role in the relationship between procedural fairness and motivation at work. There were also remarks on future directions and limits of the study. Study suggests that in order to increase employee motivation and gain financial rewards, managers should hold a transformational leadership style.


Research Objective

To examine the direct and indirect effects of transformational leadership on employee motivation, with procedural justice acting as a mediating factor.


Methodology

Quantitative study using questionnaires administered to 42 employees at the University of Peshawar. Convenience sampling was employed. Measures included the Multifactor Leadership Questionnaire (MLQ-form 5x-short) for transformational leadership, a 6-item scale by Kuvass and Dysvik for motivation, and a 5-item version from Moorman for procedural justice. Data analysis involved regression and correlation.

Discussion

The study supports the hypothesis that transformational leadership enhances employee motivation. The findings also confirm that procedural justice plays a significant mediating role, suggesting that fair organizational procedures are crucial for translating transformational leadership into increased employee motivation. The research contributes to understanding the interplay between these constructs, particularly within an academic institution.
