Abstract

Managers' perceptions of competent subordinates’ influence workplace dynamics. This study explores how managers' views impact workplace incivility and tolerance for it. Workplace incivility is a challenge in Pakistan's higher educational institutions. Based on the Conservation of Resources (COR) Theory, this study explores how managers' perceptions of subordinate competence impact workplace incivility. This quantitative study utilized a mediation model to survey 400 administrative staff in 17 HEIs in Islamabad, Pakistan. The data was analyzed using Structural Equation Modeling (SEM) in AMOS. The findings suggest that positive managerial perceptions can decrease incivility, with managers' feelings of insecurity mediating this relationship. This study contributes to advancements in workplace incivility research by enhancing the understanding of the complex relationships between managers' perceptions and workplace incivility. It also provides insights into the role of competence in workplace dynamics, shedding light on how managers' perceptions of competent subordinates’ influence workplace behavior. Organizations can develop training programs for managers to foster positive perceptions of competent subordinates, thereby reducing workplace incivility. The insights gained from this study can also shape organizational policies aimed at reducing workplace incivility and promoting a positive work environment, ultimately enhancing organizational effectiveness in HEIs. These implications highlight the potential impact of the study's findings on both theoretical understanding and practical applications in organizational settings.
