This qualitative research focuses on examining Silent Stagnation in HR quality management systems within the Hedonic Adaptation Model framework. Using the interpretivist phenomenological approach, I used semi-structured interviews with HR professionals in organizational settings applying ISO or TQM standards to analyze the data using Braun and Clarke’s (2006) thematic analysis framework. The analysis revealed a four-staged emotional journey of: initial enthusiasm, normalization, surface-level compliance, and adaptive detachment. Continuous assessment of the system provides the emotional setting needed to create stability for the system but ultimately reduces the level of motivation, communication, and innovation in the system. This study introduces the concept of Silent Stagnation, a collective adaptive emotional state that links hedonic adaptation and organizational silence. This work develops a theoretical understanding of emotional sustainability in structured workplace systems and has implications socially and practically for SDG 9 (Industry, Innovation, and Infrastructure) by demonstrating the importance of quality management social systems that are psychologically sustainable.
