Abstract

This study examines the impact of Green Human Resource Management (GHRM) on sustainable firm performance, with a focus on the Pakistani construction industry. We hypothesise that having GHRM in place has a direct, positive impact on organisational sustainability. Furthermore, we argue that the relationship between GHRM and sustainability is not direct; instead, it operates through several key mediators: green transformational leadership and green innovation. We used a cross-sectional survey design to gather information from 375 construction professionals. These individuals resided in major urban centres in Pakistan, including, but not limited to, Karachi, Lahore, and Islamabad. They came from various types of organisations, representing a range of sizes, types of work, and geographic areas. Because they worked across and lived in a diverse array of spaces in Pakistan, their responses were likely to be representative of the construction industry as a whole. We analysed the data using structural equation modelling (SEM) applied via AMOS 29.0. This study has important implications for theory because it extends existing theories, such as the resource-based view (RBV) theory, into new contexts, specifically environmental contexts. The study also validates AMO theory in the unique context of green management and builds evidence for green transformational leadership theory. The study demonstrates empirically the significant payoffs for construction firms that have leaders who are not only environmentally aware but also know how to help their firms achieve a kind of win-win climate that allows the firms to perform well in all respects, including economically. It demonstrates how coordinated, sequential capability development, as opposed to isolated interventions with minimal long-term impact, can yield significant benefits in this manner.
